Strategic Insight: The Accounting Industry’s Staffing Crisis: Challenges and Solutions for Today’s Market

For years, accounting firms across America have faced a growing staffing challenge. Today, the issue has become one of the profession’s most pressing concerns.

A combination of retiring Baby Boomers, declining numbers of accounting graduates and intense competition for talent has created a significant shortage of qualified accounting professionals. Many firms are finding it harder than ever to recruit experienced staff, while others are struggling to retain employees amid rising compensation demands and concerns about work-life balance.

The impact is being felt throughout the industry. Firms are turning away new business, extending turnaround times, and placing greater workloads on existing team members. For practice owners, staffing constraints are increasingly becoming a growth constraint.

Fortunately, firms are finding new ways to address the challenge.

Embrace Remote Work
One of the most effective strategies has been expanding recruiting efforts beyond the local market. Remote and hybrid work arrangements allow firms to access talent nationwide rather than competing solely within their immediate geographic area. This has been a successful solution for many of the firm owners I talk to. An added benefit of
this approach is that being able to facilitate remote work is generally desirable for many buyers when it comes time to sell the firm.

Leverage Offshore and Nearshore Talent
Many firms are successfully utilizing offshore and nearshore professionals for bookkeeping, tax preparation, and administrative support functions. These resources can help increase capacity while controlling labor costs. NCI has been recommending an outsource firm with offshore support in India called GKM for nearly a decade to get
ahead of rising costs and staffing issues. Many of our clients have used GKM and other outsource companies as a cost effective strategy for addressing staffing concerns.

Invest in Technology and AI
Automation and artificial intelligence are helping firms reduce time spent on repetitive tasks such as data entry, document management, bookkeeping, and tax preparation support. By increasing efficiency, firms can serve more clients without proportionally increasing headcount. AI is a new frontier in the accounting industry but it will be an enduring one that will shake up the industry. It’s better to start exploring this now versus risking getting left behind as your competitors and larger firms go all in on advanced software.

Focus on Retention

In today’s market, retaining existing employees is often more valuable than recruiting new ones. Competitive compensation, flexible schedules, career development opportunities, and a positive firm culture can significantly improve retention rates. Retaining a strong staff is invaluable and greatly increases the value of your practice
when it comes time to sell.

Develop the Next Generation
Many successful firms are building relationships with local colleges, universities, and accounting programs to create a pipeline of future talent through internships and entry-level hiring programs. One simple solution we’ve recommended at NCI for decades is to post bookkeeping positions up at local college job boards. This is a simple, cheap and
easy way to find green employees that you can cultivate.

The Bottom Line
The staffing shortage facing the accounting profession is unlikely to disappear anytime soon. Firms that adapt by embracing technology, expanding their recruiting strategies, and investing in employee retention will be better positioned to grow and thrive.

In many ways, the future winners in the accounting industry won’t simply be the firms with the most clients—they’ll be the firms that solve the talent challenge most effectively.
